(למשל: Tomaka, 2002.(O'Brien & DeLongis, 1996; Penley & אנשים מצפוניים הינם בעלי מוטיבציה גבוהה להצלחה, תכליתיים, בעלי נחישות חזקה להשגת מטרותיהם, ושאפתניים ) Barrick VI

4 אנשים פתוחים לחוויות מאופיינים בעולם עשיר בפנטזיות, בעלי חוש אסתטי,.(& Mount, 1993 מודעים לרגשות פנימיים, בעלי צרכים לפעילויות מגוונות, סקרנות אינטלקטואלית וסולם ערכים ליבראלי 1986) Costa,.(McCare & מטרת המחקר הינה לבחון את השפעת הגורמים המתערבים על הקשר בין אי ביטחון תעסוקתי והתנהגות אזרחית ארגונית. השערות המחקר הינן: 1- מוטיבציה תתערב בקשר שבין אי ביטחון תעסוקתי ובין התנהגות אזרחית ארגונית, כאשר ברמות גבוהות של מוטיבציה, הקשר יהיה חיובי וברמות נמוכות הקשר יהיה שלילי או לא יהיה קשר. 2- מצפוניות תתערב בקשר שבין אי ביטחון תעסוקתי ובין התנהגות אזרחית ארגונית, כאשר ברמות גבוהות של מצפוניות, הקשר יהיה חיובי וברמות נמוכות של 'מצפוניות' הקשר יהיה שלילי או לא יהיה קשר. 3- פתיחות לחוויות תתערב בקשר שבין אי ביטחון תעסוקתי ובין התנהגות אזרחית ארגונית, כאשר ברמות גבוהות של פתיחות לחוויות, הקשר יהיה חיובי וברמות נמוכות של פתיחות לחוויות הקשר יהיה שלילי או לא יהיה קשר. מדגם המחקר כלל 185 מורים משישה בתי ספר מאזור הצפון. הנתונים נאספו משני מקורות מידע - המורים התבקשו למלא שאלונים המודדים תחושת אי ביטחון תעסוקתי, מוטיבציית ציפייה, מצפוניות, ופתיחות לחוויות. והמנהלים התבקשו לענות על שאלון המודד התנהגות אזרחית ארגונית בקרב המורים. השאלון הופץ באופן ידני ואישי, בעילום שם. זמן החלוקה ואיסוף השאלונים נמשך כחודשיים. המדדים נבחרו למחקר לאחר שנבדקו ותוקפו במחקרים קודמים ונמצאו מתאימים לאוכלוסיית המחקר. במחקר לא נעשה שימוש במשתנה 'פתיחות לחוויות' מכיוון שמהימנות אלפא קרונבאך שלו הייתה נמוכה מאוד (0.45). ממצאי המחקר תומכים באופן חלקי בהשערה 1 ומראים כי האינטראקציה בין אי ביטחון תעסוקתי ומוטיבציה קשורה באופן מובהק להתנהגות האזרחית הארגונית של המורים. יחד עם זאת דפוס האינטראקציה לא נמצא בהלימה עם ההשערה. נמצא כי ברמה בינונית של מוטיבציה, ההתנהגות האזרחית הארגונית של המורה גבוהה יותר במובהק, ברמות גבוהות של אי ביטחון תעסוקתי בהשוואה לרמות נמוכות של אי ביטחון. לעומת זאת, בתנאים של רמת מוטיבציה גבוהה לא נמצא הבדל במידת ההתנהגות האזרחית הארגונית בין רמה נמוכה לרמה גבוהה של אי ביטחון תעסוקתי. באופן דומה, ממצאי המחקר תומכים באופן חלקי בהשערה מספר 2, ומראים כי האינטראקציה בין אי ביטחון תעסוקתי ומצפוניות קשורה באופן מובהק להתנהגות האזרחית הארגונית של המורים. יחד עם זאת גם כאן דפוס האינטראקציה לא נמצא בהלימה עם ההשערה. נמצא כי ברמה בינונית של מצפוניות, ההתנהגות האזרחית הארגונית של המורה גבוהה יותר VII

5 במובהק, ברמות גבוהות של אי ביטחון תעסוקתי בהשוואה לרמות נמוכות של אי ביטחון. לעומת זאת, בתנאים של רמת מצפוניות גבוהה לא נמצא הבדל במידת ההתנהגות האזרחית הארגונית בין רמה נמוכה לרמה גבוהה של אי ביטחון תעסוקתי. לממצאים אלה השפעות תיאורטיות ומעשיות. מבחינה תיאורטית, המחקר הנוכחי מחזק את הגישות המקובלות כיום בספרות הארגונית, הרואות את התנהגויות העובדים כתלויות במאפייני פרט (למשל: Rauter, 2004,(Hogan & Holland, 2003; Feather & וקונטקסט ארגוני (למשל: Zahavy, 2004.(Somech & Drach- ומחדד את הטענה שמודלים לניבוי התנהגות עובדים צריכים לכלול משתנים מתערבים. מבחינה מעשית, תוצאות המחקר מאפשרות למנהלי בית ספר לבנות תוכניות שמטרתן ללמד את המורים התמודדות עם מצבי לחץ כדוגמת אי ביטחון תעסוקתי, ובעקבות כך להגביר את ההתנהגות האזרחית הארגונית בקרבם. 6 November 2011 Job insecurity and Organizational Citizenship Behavior among teachers: Personality characteristics and motivation as moderators Odelia Erez ABSTRACT Today, in the modern work environment that is undergoing constant change due to global economic pressures (Eby, Butts & Lockwood, 2003), job insecurity defined as the lack of ability to maintain steady employment in a threatening work environment (Greenhalgh & Rosenblatt, 1984) has becomes a daily part of many workers lives. In this already unstable situation, organizations are making increasing demands on their employees, requiring them contribute above and beyond their formal job descriptions. This contribution is called Organizational Citizenship Behavior (Organ, 1988). This behavior makes a major contribution, both to the employee (Blume, 2009) and the organization (Somech & Drach-Zahavy, 2004). Job insecurity may be a source of pressure for some employees (Jex & Crossley, 2005), which may either reduce or increase their Organizational Citizenship Behavior (Gilboa, Shirom, Fried, Cooper, 2008). And indeed, the relationship between job insecurity and organizational citizenship behavior has been examined several times and the findings regarding the nature of the relationship are inconsistent (Wong, Wong, Nego & Lui, 2005; Feather & Rauter, 2004). Consequently, this study suggests that the relationship is moderated by three individual variables. The first intervening variable - motivation - is based on the Expectancy theory (Vroom, 1964).

7 According to the theory, when an individual is confronted with a situation that makes him/her feel uncomfortable; for example, job insecurity, s/he is expected to act in a way that will lead to improved results an increase in organizational citizenship behavior. The other variables are personality characteristics, taken from the Big Five theory. Research has shown that personality characteristics affect how an individual perceives stress. Therefore, for the current study the author has selected two dimensions - conscientiousness and openness to experiences. These two dimensions are generally present in people who consider stress as a challenge and an opportunity for change (O'Brien & DeLongis, 1996; Penley & Tomaka, 2002). Conscientious people are highly motivated to success, purposeful, with a strong determination to achieve their goals, and ambitious (Barrick & Mount, 1993). People who are open to experiences characterized by a rich fantasy world, with an aesthetic sense and an awareness of their internal feelings, need a variety of activities, and own intellectual curiosity and a liberal scale of values (McCare & Costa, 1986). The purpose of the current study is to examine the effect of the intervening variables on the relationship between job insecurity and organizational citizenship behavior. The hypotheses are: 1- Motivation will moderate the relationship between job security and organizational citizenship behavior. In instances of high levels of motivation, the relationship will be positive and in instances of low levels, the relationship will be negative or there will be no relation. 2- Conscientiousness will moderate the relationship between job security and organizational citizenship behavior. In instances of high levels of conscientiousness, the relationship will be positive and in instances of low levels, the relationship will be negative or there will be no relation. 3- Openness to experiences will moderate the relation between job

8 security and organizational citizenship behavior. In instances of high levels of openness to experiences, the relationship will be positive and in instances of low levels, the relationship will be negative or there will be no relation. The study sample included 185 teachers from six schools located in northern Israel. Two data sources were collected and analyzed - the teachers were asked to complete questionnaires designed to measure their sense of job security, motivation, conscientiousness, and openness to experiences. School principals were asked to complete a questionnaire designed to measures organizational citizenship behavior among teachers. The questionnaires were distributed manually and required no identifying information. Distribution and collection of questionnaires took place over the course of two months. The indicators selected for the study were checked and validated in previous studies and found suitable for the study population. The openness to experiences variable was not used in the study because its reliability rating was very low (Alfa kronbach= 0.45). The results of the study partially support hypothesis 1, and show that the interaction between job insecurity and motivation is positively related to the organizational citizenship behavior of teachers. However, the pattern of the interaction is inconsistent with the hypothesis. It was found that at medium levels of motivation, teachers' organizational citizenship behavior increased in higher levels of job insecurity compared to low levels of insecurity. In contrast, under conditions of high levels of motivation, organizational citizenship behavior was not significantly different in low levels of job insecurity in comparison to high levels of insecurity. Similarly, the findings partially support hypothesis 2, and show that the interaction between job insecurity and conscientiousness is positively related to organizational citizenship behavior of teachers. Yet, even here the pattern of the interaction is

9 inconsistent with the hypothesis. It was found that in medium levels of conscientiousness, teachers' organizational citizenship behavior increased in high levels of job insecurity compared to low levels of insecurity. In contrast, in conditions of high levels of conscientiousness, no significant differences in organizational citizenship behavior in low levels of job insecurity versus high levels of insecurity were measured. These findings have theoretical and practical effects. Theoretically, this study reinforces the currently accepted approaches in the organizational literature, which consider employees behaviors as dependent on individual characteristics (Hogan & Holland, 2003; Feather & Rauter, 2004) and organizational context (Somech & Drach- Zahavy, 2004). and sharpens the hypothesis that models predicting employee behavior should include moderating variables. In practical terms, these results give school principals the ability to offer programs designed to increase teachers' coping skills in stressful situations, thereby increasing their organizational citizenship behavior.
